People often remark that money makes people act funny. And not in the “haha,” Heath Ledger Joker way either. We talked about charging people for art last season in our ninth episode conversation with Nicholas Jackson, and we talked about charging people because art is valuable.

But what about managing money?

Nobody gets excited when you are talking about managing money.

As a matter of fact, eyes roll into the back of heads and people gradually slump down in chairs until their heads are the merest slivers above a table.

Then there’s the common situation where two adults hang out at the kitchen table talking about family budgeting every month…or they don’t

And then there’s the fact that there isn’t much education in school around the topic of money, money management of financial matters. And no, studying macroeconomics doesn’t count…

Case in point: My son was asking me about credit card use during the summer. He was on the cusp of turning 18 and wanted to know about credit scores, building a financial background and what the penalties and pitfalls would be with taking on more than he could handle.

After a 30-minute period where I laid out everything that I know about the wide world of credit creation, money management and fiscal sanity, he flopped onto the ottoman, held the cat in his hands, and asked:

Why don’t they teach us this stuff in school?

Why indeed…

[Strategy] A New Model For Conflict Competency

There are few subjects more boring to read about online than how to attain competentcy in any area, from leadership to instructions on plumbing. And it doesn’t matter if that reading is directly from an organizational HR manual, or from the very informative HBR.org website.

Reading about watching paint dry might rank higher.

Typically, such articles are drily written and are rarely brought to life in any way that’s going to help you in a “real life” scenario.

Or, the advice contained in them comes off as “pie in the sky.”

Part of that is the way that these articles are written.

The other part is that you make a choice about what to remember and what to forget after about 8 seconds when you skim an online article or blog post.

So do I. So does that guy over there.

The real issue with such writing is not lack of reader understanding about the levels of competency or the modes of conflict. It’s not even the epidemiology of conflict, the fact that your boss may be a conflict incompetent, or even that there are really very few tangible KPI’s for reducing conflict in the workplace, other than emotional ones (and emotion in the workplace is a “no-no” as “everybody” knows).

The real issue is that there is very little robust measuring or tracking of the links from competency in any given situation to addressing how people actually behave when placed in a situation they find to be uncomfortable, distracting, irrelevant to accomplishing their goals, or that they have no interest in. There’s also very little robust descriptions of such situations to buoy the writing along.

Competency is the combination of observable and measurable knowledge, skills, abilities and personal attributes. Competencies are demonstrated by real people, who are able to recognize hazards associated with a particular task, and have the ability to mitigate those hazards witin a set of defined standards, consistently and over time in an organizational setting, from their home to their workplace.

This definition is so narrow and specific (and dry), that OSHA requires jobsites to designate a person on the site as the individual who is competent enough to perform safety tasks in a suitably repetitive manner. And by the way, merely appearing to be competent isn’t good enough when OSHA shows up on a jobsite.

Imagine if such thing were required in every workplace?

There are five levels of competency: the novices, the advanced beginners, the competent practitioners, the proficient performers and the experts. Competency used to be sexy and interesting in an Industrial Era focused on the metric of maximum production out of the maximum number of people, but that has shifted as fewer people can do more work. And in the Information Economy, even at the highest levels of many industries, competency (whether HR defined or emotional) is still confused with expertise—and rewarded.

So, it seems as though it is time to propose a new model for the workplace; or at the very least, initiate a mash-up of several research areas and to explain why a new direction is needed.

[Advice] The Gap Between Here and There

The decision is the thing.

It looks romantic from the outside, I’ll be honest.  A journey of a thousand miles begins with the first step, but you can’t take the first step without the decision to make the first step in the first place.

The gap between being there and getting here and the gap between being here and getting there are only covered by two actions:

Making a decision without much reassurance from others…

And

Doing the work without much appreciation from others about how difficult it is.

What covers the first gap (the one between being there and getting here) is making a decision. Making a decision to take action is scary and uncertain; and there’s usually very little reassurance from others. It typically begins when you are motivated enough to actually make the decision in the first place, and you’ll either be motivated by internal factors or external circumstances. And only one of these do you have control over.

What covers the second gap (the one between being here and getting there) is doing “the work.” Many people believe that “the work” or work ethic, is fading in American life. I prefer to believe that as the nature of “the work” shifts (from blue collar to white collar to “no” collar) the nature of the work ethic changes as well. Have I put in less “work” when I type up a 500-word blog post than a person has, who codes an algorithm all day in a language that looks like Mandarin to me?

It looks romantic from the outside, I’ll be honest. But on the inside, I can tell you, the work is what people observing you building your business, your project, your idea, or your processes from the outside aren’t going to see. And by “the work,” what these outside observers are really looking for are the tangible results of your efforts, your arguments, your research and your time.

Because, for better or worse, American culture is still built on getting results, rather than the nature and efficacy of developing, managing and experiencing, the process. For the peace builder, thinking about how to start building their project right now, I encourage you to cover the gap, first by making a decision, and then by doing the work.

For the peace builder (or anyone else who ever built anything) the decision is “the work.”

[Advice] Does Your Manager Think Managing Conflict is Important

The most often repeated piece of feedback is “The people who should be here in this training/presentation/speaking engagement are not here.”

What does that mean though, other than as a piece of feedback?

Typically, it means that the people in the hierarchical chain above the people attending the training are seen as part of the problem, rather than as part of the solution, by the people in the room.

It also means that the people in the hierarchical chain above the people attending the training are interested in maintaining the organizational “status quo” and not really moving forward to become part of the solution; by role modeling what the future might be like for the people in the room.

Either way, this piece of feedback is indicative of the appearance of members of management not really believing that conflicts, disputes, disagreements, or even fights in the workplace are all that important to deal with at the root.

This feedback also indicates that the attendees will probably continue to experience frustration in the organization; even as they implement all of their newly attained knowledge of how to engage with conflicts better.

And then, as the frustration mounts and the cognitive dissonance really kicks in, employees will either become more disengaged in the workplace—or leave the workplace altogether; creating a cycle of people who arrive, then get trained, get disillusioned and then leave.

Managers, supervisors, and others up in the hierarchical chain, can thwart all of this, but it requires an investment in finding the time many claim not to have in the short term, to play the long game in building an organization doing work that matters, in the long term.

[Strategy] The Story of Your Fight

The stories of disagreements, disputes, arguments and fights matters more than the disagreements, disputes, arguments and fights themselves, to both the professional peace builder and the public looking for the right advice at the right moment.

The frame, or story, that conflict engagement professionals tell themselves about conflicts that they resolve, their professional strengths, and even what they have to offer to the public, is typically a positive, education based framing.

But the public frames conflict in negative terms, embedded inside personalized frames of reference:

“This happened to me!”

“He’s the problem, not me.”

“I’m right. They’re wrong. You fix it!”

No one needs help resolving conflicts in their lives, and the dichotomy between public and professional storytelling about conflicts backs up this assertion. The story of conflict for the public—and the narrative framing they operate in—is one that does not line up with the product offerings of many in the field of peacebuilding.

Ourselves included.

In the public, there are people who don’t see disagreements, disputes, arguments, fights, or confrontations as relevant occurrences in their own lives. Sure, other people have problems, but not them. The story that they tell themselves is one of floating through the world, disagreement free—and all a peace builders fervent framing efforts aren’t going to persuade them otherwise.

However, when other people around them are privately asked “Who causes the most problems around here?” the answer comes back to those individuals who think they aren’t the problem.

There is one way out of this for the public and two ways out of this for the professional peace builder:

  • For the peace builder, if the terms “conflict,” “dispute,” “resolution” and others have no meaning for the public (or target market) who you want to buy your products, processes, and services, then change the wording. And peace building professionals know, that when the wording changes, the framing shifts.
  • For the peace builder, as the framing shifts, turn the in-person and face-2-face moments of the narrative from a focus of trying to persuade the public (or the target market) that they have a conflict, to educating the public (or the target market) on what the impact of the story of the conflict is having on their personal relationships.
  • For the public, there are moments inside of every disagreement, dispute, argument, or fight, where you seek advice, counsel, and direction in what to do, how to proceed and how to respond to other people. These are the moments to seek the blogs, videos and podcasts of professionals that can entertain, inform and advise—without breaking your story.

When the stories of disagreements, disputes, arguments and fights matters more than the disagreements, disputes, arguments and fights themselves, there will only be more, not less, and the moment for peace builders—and the public—to start talking the same language is now.

[Opinion] On Writer’s Block

Very few people complain about being unable to speak.

Even fewer people complain about being unable to nonverbally communicate a message.

But many, many people, when challenged to write down the story of their conflict scenario (in 500 words or less, which is about a page and half of writing) will “freeze” up and complain of writers’ block.

However, those same people will write a post a diatribe about the latest twist in their conflict drama on Facebook. Or they will tweet it out. Or they will post a meme, share a GIF, or “like” a photo that expresses how they feel about a conflict scenario in their life.

I know this seems like a tenuous argument, but follow me:

If the posting, tweeting, liking and sharing are forms of writing—and thus subject to writers’ block—why is it that so few people have so little trouble expressing themselves via these new methods of communication?

There are three things at work here:

  • The rate of formalized reading decreases exponentially after a person finishes high school and many people (other than for work) never pick up a book for reading (either fun or otherwise) ever again. But the immediate entertainment factor of social sharing short circuits this tendency.
  • Sharing and communicating via electronic platforms is so new (comparatively) as an adaptation of human culture that the “rules” of communicating are being written (and rewritten) even as the platforms shift and develop. This makes social communication and social sharing truly the “Wild West” of communication styles.
  • Formalized writing is often viewed as the purview of business, academics, and government, with little “real world” applicability to the daily lives of many people. This is a more subtle shift that has occurred culturally (at least in the post-Industrial world) even as the nature of work has changes to become less about brawn and more about brains.

These three factors (combined with the idea that providing the space of attention and focus for formalized writing to occur is still viewed as a luxury rather than a need) lead to people literally “freezing” when asked to write down what happened to them in a conflict scenario.

[Advice] Absorption

This Thanksgiving, let us be grateful for the moments of silence, inside and around the moments of noise.

The most important voices, and the most attention, go to family on this day. And while there may be things left unsaid, conflicts left unaddressed and fights left unkindled, today is the day of absorbing less of the noise that doesn’t matter and more absorbing of the silence that does matter.

[Advice] Being Alone and Being Left Alone

In the world that we have built, noise is confused with engagement and silence is confused with disengagement.

This is a problem, because in silence and disengagement, introspection and self-awareness are found. When the presence of noise is confused with engagement, distraction reigns, bouncing already limited attention from point to point, with seemingly no meaning, no deeper engagement and no resolution.

The presence of silence also implies the presence of being alone, which the modern noise distribution system cannot abide. When noise is a garden hose, limited and coming out at a trickle, opportunities to “be alone” or to “get away for a while” are seemingly unlimited. However, when noise is a fire hose, an endless barrage coming out at a flood, opportunities to “be alone” or “get away for a while” are viewed as precious oases, in a desert of meaninglessness.

What does this all have to do with conflict resolution?

When the noise of the world is turned up to fire hose levels, resolutions are less interesting than continuing a spectacle, avoiding learning, and dancing with immediate gratification. Conflict becomes less a static state of change and transforms into a series of endless emotional lurching from “one damn thing” to another.

Resolving conflicts takes time, attention and emotional “bandwidth” that silence, aloneness, and contemplation on solutions, rather than focusing on problems, brings. The pushback is always that “Well there have always been conflicts” and this is true. But there’s also always been resolutions, rather than a state of endless festering under the surface, encouraged by a fire hose of meaningless noise.

Having an “attitude of gratitude” is what Thanksgiving is all about.

But, it’s hard to demonstrate (and act on) gratitude in the hardest mission field in the world, when the average person is wealthier, healthier, and wiser than just three short generations ago.

Gratitude comes from knowing from whom everything comes, and knowing to whom to say “thank you” to. But too often, two things prevent people from saying “thank you” to each other:

Expectations

And

More.

Expectations I’ve addressed in this space before, but around Thanksgiving, they are particularly pernicious in the context of the “more” revolution. This has occurred subtly over the last few years in America and consists of a combination of commercialism, comfort, and cheap money. With these three elements in place, the average person wants more than they have, and struggles to find the meaning in having less than they think that they should have.

Humility is the cure for all of this, and having an “attitude of gratitude” is the way that Thanksgiving should be celebrated, as much for what you have been gifted with having—and for what has been kept away.

I’ll be thankful for both, even as I realize that the cranberry sauce has stuffing in it.

[Opinion] On Fences, Boundaries and Good Neighbors

Does the admonition my mother gave me during my childhood still ring true in an era of refugees, immigration and fears?

Natural boundaries have existed since the dawn of human existence to separate “them” from “us” and, once Dunbar’s Number kicked in at scale, political boundaries existed as stories that developed into myths designed to separate “us” from “them.”

In the 21st century though, the illusion of noise as communication has convinced many people that boundaries (natural and otherwise) are the provenance of a time long past, and a people long dead.

The ability to erect an artificial barrier(anyone remember the Maginot Line) or to manipulate a natural one (“Don’t bring troops across the Rubicon River…”) has always acted as a trigger in the human psyche to the prelude for greater conflict. This is not necessarily always cast in military or political terms but, as human beings are conflict prone and naturally political, it often comes across in such ways.

And then we throw race, gender, national origin and culture into the mix and things get really dicey.

Which leads me back to my mother. When I was a child and my two sisters and I would have a conflict, unless we could work it out between ourselves (most often we could) my mother would separate us with the admonition that “Good fences make good neighbors,” and would put use each in our rooms—with the doors closed. This would precipitate a “cooling off” period before the real negotiation/resolution would begin.

Political boundaries existed as symbols, designed to protect and grow cultural stories around “us” and “them” and to allow people in charge to manipulate power, create conflicts, control resources and at the furthest end, start larger conflicts.

This all seems so illusory in an era of the 24/7/365 news cycle and the false dichotomies of conflicts. But in the world that average people live in, fences, borders and boundaries are still fiercely enforced, from families to neighborhoods and even at scale. And without such stories—which is all that those political boundaries really are—the chances of conflicts arising and becoming more virulent as those stories change and grow due to the reactions to the human choices to make war, migrate, emigrate or to have fears, is more and more likely.
